The 2026 list is out now, and it’s got the usual suspects near the top: Hilton, Cisco, American Express, NVIDIA, names that have been doing this well for a long time.

But here’s what’s interesting. When you stop looking at the names on the list and start reading what the employees at these companies actually said about their workplaces, something jumps out pretty quickly.

Nobody’s talking about the perks.

Not one employee from any of these hundred companies led with “we have a great 401k” or “the snacks in the break room are incredible.” What they talked about, over and over again, in their own words, was feeling seen. Feeling valued. Feeling like they belonged to something, and that the people around them, especially their managers, genuinely cared about them as human beings.

A Marriott employee put it simply: their leadership philosophy has always been that if you take care of your people, your people will take care of your customers, and the customers keep coming back. An employee at Pinnacle Financial Partners described a culture where colleagues show up for each other not just professionally, but personally, celebrating milestones and stepping up in times of grief. At Merck, one employee said it felt less like a company and more like a huge family, where every person regardless of role or title is treated as equally important.

You’re going to hear some version of that sentiment from nearly every company on this list.

So what does that actually mean for you, as a business leader? It means the thing that separates the best workplaces from the rest isn’t budget. It’s intention.

Recognition is what ties it all together

If you read enough of those employee quotes, a pattern emerges. The companies whose employees rave about them the loudest are the ones where people feel recognized, not just for hitting targets, but for who they are and the specific contributions they make.

That tracks with what the research has been telling us for years. According to Great Place To Work, high-trust workplaces built on consistent recognition, honest communication and genuine care for employees significantly outperform their peers financially. This isn’t a soft finding. It shows up in productivity, retention, and the bottom line.

And yet, recognition is one of the most underdeveloped tools in most managers’ toolkits. It gets treated as something you do at the annual review, or when someone’s leaving, or when a milestone is big enough to justify a cake in the break room. The companies on this list have figured out that it needs to be part of how the place actually runs, not reserved for special occasions.

Managers matter more than anything else

Read enough of those quotes and another theme surfaces just as clearly. When employees describe what makes their company great, they almost always circle back to their direct manager, not the CEO, not the company’s mission statement, but the person they report to every single day.

At Texas Health Resources, an employee talked about a manager who’s transparent, encouraging, and easy to talk to. At Elevance Health, someone wrote that their leaders have high expectations but offer all the support needed to meet them, and never make you feel lacking if you struggle. At Credit Acceptance, the happiest employee in their career credited their manager for creating a team with genuine camaraderie and care.

And if you’re the one running the team, that’s worth sitting with, because it means culture isn’t something that gets handed down from the top and magically filters through the organization. It gets built or broken at the manager level, one interaction at a time.

What you can actually do with this

The good news is that none of what these companies are doing is particularly complicated or expensive. The difference is that they actually do it, consistently.

Start by looking at how recognition works in your organization right now. Is it frequent, or is it rare? Is it specific and personal, or is it generic? Does it happen in public where it can reinforce the kind of culture you want to build, or does it happen quietly and get forgotten?

Getting that right doesn’t require a big program or a big budget. A employee recognition program that people actually feel can shift the culture of an organization faster than almost anything else. And when you pair that with managers who are trained and encouraged to actually know their people, you start building the kind of workplace where employees write things like “I will retire here” and actually mean it.

That’s what the best companies to work for have figured out. It’s not a secret, and it’s not out of reach. It just takes making it a priority and following through on it, every single day.

If you’re looking for a place to start, employee gifts and recognition tools are a simple, tangible way to make the people on your team feel seen. And the return on that is something you’ll feel at work with your team before you even measure it.

Every year, Fortune and Great Place To Work release their list of the 100 Best Companies to Work For, and every year, the business world pays attention.
